Key takeaways
- For Director–VP candidates in 2026, the headline isn't compensation and it isn't flexibility. It's the quality of the mandate.
- Senior people are increasingly optimising for scope they can own and a manager they respect — the two things a JD rarely conveys.
- The employers winning these candidates sell the problem, not the perks.
The headline moved. Compensation is table stakes now.
Drawn from our conversations with Director–VP candidates this quarter — 412 of them — the thing that decided moves was rarely the thing on the offer letter. Compensation had to be right, but "right" was a threshold, not a tiebreaker. Once cleared, it stopped mattering. Flexibility told the same story: expected, not persuasive.
What actually moved people was the mandate — whether the role owned a real problem, whether the scope was theirs or borrowed, and whether the manager was someone they'd learn from. These are the hardest things to convey in a process and the easiest to fake, which is exactly why candidates probe for them so hard.
"Senior people have stopped being bought and started being convinced. Pay gets you into the conversation. The mandate is what closes it."

The winners sell the problem, not the perks.
The employers landing these candidates in our processes did something most job descriptions actively avoid: they were specific about the hard part. The real problem, the real constraints, the real reason the seat was open. Senior candidates read that specificity as respect — and as evidence the scope is genuine.
The ones losing out led with the brand and the benefits, and wondered why strong candidates went cold after the first round. If your pitch to a Director–VP hire is indistinguishable from your competitor's, you're competing on money, which is the one axis where the best people have already decided you're interchangeable.

What Director–VP hires actually want, in their own words
Ask a senior candidate why they’d move and the answer is rarely the perks. It’s scope, a real mandate, and a line of sight to impact.
Manager quality is the real experience lever
People don’t leave companies, they leave managers — and at senior levels, one good leader outweighs a floor of amenities.
The hybrid reality no policy document admits
The debate isn’t days in office. It’s whether the time together does anything the rest of the week can’t.
